Abstract: The motivation and job satisfaction of healthcare workers in public hospitals play a pivotal role in ensuring high-quality patient care and overall healthcare system efficacy. This research aims to delve into the intricate interplay of motivation factors within the context of public hospitals in Thailand through in-depth interviews. Thematic analysis of interview responses revealed significant themes that illuminate the dynamics of motivation within the healthcare sector. The findings underscore the pivotal role of compensation in influencing job satisfaction, with concerns about salary adequacy resonating across various levels of nursing staff. The impact of organizational culture emerged as another prominent theme, need for open communication channels and equitable of opinions at all hierarchical levels. Professional development opportunities emerged as a key driver of motivation. Welfare programs, were deemed significant in shaping nurses' overall work experiences and satisfaction levels This research not only sheds light on the nuanced motivations of healthcare workers in public hospitals but also provides actionable recommendations for healthcare organizations and policymakers to create a more supportive work environment.
